The present study analyzed the relationship between intellectual capital and organizational performance with the mediating role of intrinsic motivation in higher education institutions. An empirical study was carried out using a sample of 815 employees from public and private universities in Ecuador. Data were obtained from an instrument adapted from previous research administered to teaching and administrative staff in management positions. For the analysis between variables, direction and magnitude, a structural equation model (SEM) was used. The results revealed an important correlation between variables, with partial mediation by intrinsic motivation. The differences were not significant in the effect of intellectual capital between public and private universities. Managers seeking to improve their organizations' performance using their intellectual capital can benefit from their employees' intrinsic motivation. This research shows intrinsic motivation as a mediator between intellectual capital and organizational performance, but also analyzes their relationships based on the Self- Determination Theory.
