This systematic review analyzed the effects of telework on work motivation from the perspective of self-determination theory, focusing on the satisfaction of autonomy, competence, and relatedness needs. Six studies published between 2020 and 2024, from SCOPUS and Web of Science, focused on teleworking and hybrid work workers were included. The findings suggest that telework enhances work motivation by increasing the perception of autonomy, as it offers greater control and flexibility. Competence is also strengthened when organizations provide technological resources and training, aiding employees in adapting to the demands of remote work. However, satisfying the need for relatedness presents challenges, as reduced in-person interaction can lead to isolation and lower motivation. Organizational support and empathetic leadership can mitigate these effects by promoting a sense of belonging and social connection among workers. In conclusion, telework positively impacts motivation when basic psychological needs are adequately managed. These results contribute to the development of organizational policies that optimize teleworkers' experience, enhancing their motivation and performance in a context where this modality is increasingly common.
