This Professional Proficiency Project addresses the issue of job dissatisfaction and high turnover in a strategic communications consulting firm in Lima Metropolitan Area, with the goal of designing a strategy to optimize employee satisfaction and talent retention within the organization. Based on a detailed diagnosis, internal and external factors affecting job satisfaction are identified, such as limited professional development opportunities, an underdeveloped recognition system, and deficiencies in internal communication. Theories such as Herzberg’s two-factor theory, Meyer and Allen’s organizational commitment model, Bass and Riggio’s transformational leadership model, and Deci and Ryan’s self-determination theory are applied to understand the causes of turnover and guide intervention design. The chosen solution, Focusing Human Resources Management from a Strategic Perspective, supported by HR management software or ERP, enables the optimization of internal processes, repositions HR as a strategic partner, and enhances employee commitment. This approach provides operational, administrative, and financial benefits for the organization, as well as strengthening a culture of development and commitment. Finally, recommendations are provided for addressing similar situations in the future, emphasizing strategic alignment of HR, the use of technology, transformational leadership, and a culture of recognition and development.
