Abstract: El presente trabajo resume mi experiencia durante mis prácticas preprofesionales en
una ONG. En cuanto al diagnóstico de la función de filtro telefónico y curricular, identifiqué
problemáticas como la carencia de preguntas filtro y la no flexibilidad de los requisitos de cada
puesto debido a la ausencia de remuneración. En tal sentido, fue crucial tener preguntas filtro
para agilizar el reclutamiento y contar con los recursos adecuados para facilitar la función de
filtrado de CVs. En relación al diagnóstico de las entrevistas por competencias, encontré que la
guía establecida no exploraba adecuadamente la personalidad del candidato y que no se
proporcionaba feedback a los postulantes rechazados. Por consiguiente, es relevante
mencionar que la evaluación de la personalidad durante las entrevistas no solo previene
problemas conductuales futuros, sino que también mejora el ambiente laboral.
En consecuencia, para desarrollar la competencia de intervención, se propusieron
ciertas actividades para abordar estas problemáticas. Primero, se agregó una pregunta filtro
sobre la aceptación de la condición ad honorem; luego, se modificó la guía de entrevista para
incluir preguntas más relevantes, que no solo aborde las competencias que tiene el postulante,
sino que explore su personalidad; y por último, se implementó un sistema de feedback para los
candidatos no seleccionados. Con respecto a la evaluación de resultados, se mostró que la
inclusión de la pregunta sobre la remuneración redujo en un 45% las llamadas de candidatos
que rechazaban la entrevista al enterarse de la falta de remuneración. Además, se encontró que
la nueva guía permitió realizar más preguntas según el caso, y se evidenció que un feedback
completo mejora la experiencia del candidato y la imagen empresarial.
The present work summarizes my experience during my pre-professional internship at a NGO. Regarding the diagnosis of the telephone and curriculum screening function, I identified issues such as the lack of screening questions and the inflexibility of the position requirements due to the absence of compensation. In this regard, it was crucial to have screening questions to streamline recruitment and to have the appropriate resources to facilitate the CV filtering process. In relation to the diagnosis of competency-based interviews, I found that the established guide did not adequately explore the candidate's personality, and no feedback was provided to rejected applicants. Therefore, it is important to note that evaluating personality during interviews not only prevents future behavioral issues but also improves the work environment. Consequently, to develop intervention competency, certain activities were proposed to address these issues. First, a screening question regarding the acceptance of the unpaid condition was added; then, the interview guide was modified to include more relevant questions that not only address the applicant's competencies but also explore their personality; and lastly, a feedback system was implemented for non-selected candidates. Regarding the evaluation of results, it was shown that the inclusion of the question about compensation reduced by 45% the calls from candidates who rejected the interview upon learning of the lack of compensation. Additionally, it was found that the new guide allowed more case-specific questions, and it was demonstrated that comprehensive feedback improves the candidate experience and the company's image.
